I met Hiroshi Nagahama (DMC director) at a western convention and he was really happy so many people showed up to his panel and his autograph lines because he said it's rare for anyone in Japan to care about the actual production side of things and he really appreciates fans of his work
He also said he doesn't get to talk about that kind of stuff in Japan either, every Japanese guest said something to that effect, about how relaxing it is to be able to be so candid and loose compared to Japanese fan events which are very strict with topics and interactions (more relevant for the seiyuu, since they make a lot of public appearances)
He spent over 3 hours drawing full illustrations for everyone who showed up and asked for one just because he was that grateful, even his old boss Maruyama who was also there and waited in line to surprise him and ask for a self portrait
I have a lot of respect for animators, it's probably the most grueling type of creative work and they are sorely underappreciated

Yes. To be clear, they don't "want" to work for free. They work for free because they hope to "make it" be able to do the thing they love as their one and only job.

Tons of freelance creatives do this and have to have multiple jobs in order to make it work. They don't do it for the money, they do it for a love of the craft. If you want money, it's not the type of job you pursue.

I bet, they understand that anyone would and should fast-track him to senior leadership. Madhouse not putting him there, means they have no vacancy or are unwilling to change the current structure. A prisoner's dilemma of all the upper tier lifers. They employed him to keep him from rising to the top and displacing them, or rising and threatening them under someone elses flag.
