I think the thumbnail change is because more and more people are watching youtube from their TVs. Youtube should make a dedicated TV interface instead of making the experience worse for desktop users, but it's probably too much to ask for a tech giant like google.

No tech company should ever hire design/UX people, they should always be contractors. Otherwise they need to keep constantly changing shit for the sake of change, to justify their jobs.
Unless they have managers/supervisors who are aware of this concern and keep the designshitters on tight leashes, but manager types are almost always clueless.
