Ah, tl;dr Niji work environment is really soul crushing.
They constantly forced the talent to fight over scraps of support like sponsorships or even new assets, and Pomu in particular was told constantly how she wasn't good enough for anything because her numbers were too low, despite being the #1/#2 girl in the branch on par with some of the luxnocs.

There was also the debacle with her 3D model. Her 3D model was complete trash compared to Finana and Elira's. Apparently hers was outsourced or something. It was horribly off model and had horrendous clipping issues because of her wings, which couldn't be disabled. Her hair/dress would constantly clip through her body, and so Pomu asked for a toggle to turn them off. They basically told her she was ungrateful and then refused to fix it while also refusing to allow her to use any kind of home 3D. She was only allowed to use home 3D once: right before graduation. It still had the clipping issues and hadn't been fixed.
For some of her outfits, she wasn't allowed to ask for any revisions. They just gave it to her and she couldn't tweak it in any way, unlike any of the other girls.

Her music projects were constantly set back or fucked over due to perms as per the usual. Her last MV which was in production for about a year almost wasn't ready for her graduation and was released within days of her leaving.

The kicker though was in her last year. She apparently got approached by a record label for a record deal. When it got brought to Niji though, they immediately rejected it and refused to tell her why. That was the last straw for her and was why she sent in her resignation papers.
On top of that, a few months later when Konami asked for her to sing in their new MV project to coincide with a Metal Gear remake coming out, they rejected it without even telling her. It eventually became Mori's SNEAKY SNEAKY SNEAKY song and she only found out about this one after she graduated.

And for extra gutpunches, they told Kiara's manager that she'd be graduating several days after she actually graduated, and she would've missed the final call ins if Pomu hadn't asked her about it directly to confirm. They either actively hated Pomu or just didn't care about her at all.

Not sure if it was true, but I read something on a Japanese forum where it said that Nijisanji managers were afraid of punishing bigger talents for acting poorly, out of fear of them quitting. As a fan of agency Vtubers across the board, I have tried to think of solutions, but it seems kind of like a hard and complicated job to "wrangle" talents, ie treat them all with the fairness and respect they deserve, while ensuring they all get along. What do you do if two or more of the talents want to do the same thing creatively, and there is a conflict of interest, etc?

Yeah it was nice at the time, but I'm pretty sure that fell through at some point, though I didn't pay enough attention to her in the company to know if it happened before/after Selen's exit. She did end up making good, lasting friends there at least with people like Selen and Matara, and she's been really close with the Sloppy Sisters (Doki, Mint, Snuffy, Limealicious) in a way similar to Lazulight, but with even better chemistry

The crazy thing is that Pomu was a super high earner and was super popular. Despite this other girls were treated better because they made themselves male accessories. Management are shippers who treat the girls terribly and give the boys whatever they want.

It feels like a deep-rooted work environment issue that stems from the level of professionalism of the employees, encompassing talents, support staff, and management.
I can't prove it, but I have this gut feeling that nijiEN brought in a number of employees with poor professionalism during formation and it poisoned the environment from the start. Just like how some startups can't transition into stable companies, something similar happened to nijiEN.
Damn shame, honestly. I'd rather see more stable companies that let creators spread their wings, but here we are.

Normally this is where a good manager can come in and manipulate things to work out. Making the person feel like the company is what’s best for them and rising up the talent by giving them connections and making the look even greater then they are in the public. Normally good mangers tend to be people who want glory without having to be in the spotlight itself or older people who could never make it big but found other stuff they were good at. The issue that normally comes up is ego. Mangers especially in a company like this are controlling very famous people that have to obey them that can give them a god complex very easy picture it like how some house wives and mom go crazy with having someone who has to obey everything they do all the time. There’s also the fact that mangers will often get blamed when stuff goes bad so they can quickly develop an us versus them mentally with the talent. There really isn’t any good answer for the not punishing talents who are doing good because lioe the other person said that’s been a problem for all of human history that we have never come up with a good answer to.

Don't forget about how when she finally got 3D at home perms after her graduation announcement, the model was still as scuffed as it was in her 3D showcase over a year earlier, despite months of reassurances from management that they were gonna update it.

Their first collab was Fast Food Simulator and they named the place Sloppy's.
They came up with a bunch of crude names for menu items like the Plappy Meal (comes with a toy) and eventually the Sloppy Sisters stuck.

They also have(had) the same papa/rigger (cillia), which also technically made them sisters, but that was mostly just a coincidence (iirc Snuffy has a new rigger for her new model, and Mint wasn't originally rigged by cillia but is now)
